The exodus of junior legal talent is creating operational pressures for local firms and raising concerns regarding the long-term availability of legal services in the region.

The trend is driven by a combination of higher salaries and expanded growth opportunities available in the Australian market. Top-tier Australian firms frequently recruit from New Zealand, offering professional advancement prospects that are often more difficult to secure within the New Zealand legal sector.

Regional and National Talent Shortages

The situation in Tauranga reflects a broader competitive labor market across both Australia and New Zealand. As of August 5, 2025, data indicated a persistent shortage of experienced professionals and legal support staff across the region.

According to a 2025 legal sector update from Frog Recruitment, staffing remains a primary concern for more than half of the legal practices surveyed. Specifically, 44% of firms reported feeling slightly short-staffed, while 12% described themselves as significantly short-staffed.

Recruitment challenges are particularly acute for senior roles. The data shows that 39% of firms are struggling to recruit senior associates. Additional shortages have been reported for lawyers at 25% and associates at 21%.
